2026 SaaS sales compensation moves with ARR stage

Seed-stage AEs land at $130k to $160k OTE while $100m ARR businesses pay $260k to $360k on larger quotas, with quota-to-OTE of 4 to 5x, or 5.5 to 6x in large-ACV enterprise.

What it means for hiring: If your quota-to-OTE runs above 6x you will lose offers late in process. Fix the model before you go to market.

Playbooks

Practical guides you can use this week

Scorecard-first interviewing

Define the number, the motion and the buyer before you write the job spec. Score every candidate on the same five competencies so the debrief is a comparison, not a debate.

  • Write the first 12 months as measurable outcomes
  • Pick five competencies and weight them
  • Same questions, same order, every candidate
  • Score independently before the debrief

Comp modelling that closes offers

Most offers die on quota, not base. Sense-check quota-to-OTE against stage before you go to market so the model survives candidate diligence.

  • Target 4–5x quota-to-OTE, 5.5–6x for large ACV
  • Publish the pay mix in the first call
  • Model accelerators above 100%
  • Benchmark equity against stage, not headline value

Ramp plan for a 6-month reality

Average ramp is now 6.2 months. Plan for it rather than hoping for a fast start, and protect the first two quarters with a structured plan.

  • 30/60/90 with certification gates
  • Pair every new AE with an SE from week one
  • Guaranteed commission through month three
  • Pipeline coverage review at day 45

Interview prep for candidates

The strongest candidates run the process like a deal. Come with numbers, a territory plan and a point of view on the buyer.

  • Bring quota, attainment and ACV for three years
  • Map two named accounts you would open first
  • Prepare one deal you lost and what changed after
  • Ask about attainment distribution, not just top performers
